These topics were among the key highlights at Best Employers Awards 2026, where Rumyana Boseva, Managing Partner at ARS Bulgaria, part of Aon, shared insights with more than 250 business and HR professionals on the trends shaping the Employee Experience landscape in 2026 and beyond.
One of the most significant findings is the growing need for clarity and purpose at work. Formal affiliation with an organization is no longer enough. Employees want to understand how their work contributes to business success and how their individual growth aligns with the company’s future.
At the same time, organizations are facing a decline in trust in leadership. Employees increasingly struggle to understand how decisions are made and how those decisions connect to broader business objectives. In this environment, the role of frontline managers becomes more critical than ever. They serve as the bridge between strategy and execution, providing context, translating organizational decisions and identifying early signs of declining trust. Open, two-way communication and a genuine commitment to employee feedback remain essential drivers of engagement.
Another emerging challenge is the weakening sense of connection within organizations. More employees report feeling isolated or disconnected from their teams and colleagues. True connection, however, is not simply about positive relationships—it is about creating an environment where people feel safe to speak openly, share ideas and know that their voices are valued.
Organizations are also placing greater focus on AI readiness and the practical integration of artificial intelligence into daily work. While AI presents significant opportunities, many companies continue to face challenges in realizing its full business value. Employee and manager concerns regarding the impact of AI on job roles remain a significant barrier to successful adoption.
These observations are reinforced by the Employee Experience Trends 2026 report by People Insight, which identifies four major trends shaping the workplace: fragile trust in leadership, an increasing need for human connection at work, a growing risk of burnout driven by workload pressures and role ambiguity, and the need for responsible AI adoption supported by clear human oversight.
The key message for organizations is clear: sustainable engagement is built through transparency, trust, connection and well-designed work experiences. Engagement itself is not productivity; rather, it is a signal that employees have both the willingness and the opportunity to perform at their best. When supported by effective leadership, the right tools and clear processes, that willingness translates into stronger performance and better business outcomes.
